Abstract: | This thesis explores the factors influencing job flourishing and job performance in public organizations. By integrating the Job Demands-Resources (JDR) and Self-Determination (SDT) theories, the research examines how psychological ownership, employee development, and servant leadership affect employee flourishing and job performance. Using a mixed-method approach, including a survey (N=87) and interviews (N=7), the study finds that psychological ownership and employee development are significantly linked to job flourishing. However, job flourishing only mediates the relationship between employee development and job performance, not between psychological ownership and performance. Additionally, servant leadership did not significantly moderate these relationships, likely due to its limited presence in the studied municipality. Three main qualitative themes emerged from interviews—organizational climate, leadership dynamics, and employee empowerment—with trust in leadership and freedom identified as key factors for enhancing job flourishing. The findings expand JDR and SDT theory applications to the public sector and suggest practical strategies for boosting job flourishing by fostering psychological ownership, supporting employee development, and creating a trust-based, participative environment. |
