Abstract:This study examines how organisational culture influences the occurrence and tolerance of transgressive workplace behaviour, including harassment, bullying, aggression, and discrimination. While previous research has focused on individual factors, this study takes a broader approach using structuration theory to explore how masculine and feminine organisational characteristics shape workplace dynamics. Through thirteen semi-structured interviews, the findings reveal that tolerance is shaped by personal, relational, social, contextual, and organisational factors, all influenced by both structural elements (e.g., rules, hierarchies) and individual agency. Hierarchical, competitive cultures (masculine traits) are more often linked to discrimination, while collaborative, conflict-averse cultures (feminine traits) tend to tolerate inappropriate workplace behaviours in subtler forms. The research underscores the dynamic nature of organisational culture, highlighting that individuals can challenge harmful environments, but structural change is essential for long-term impact. These insights contribute to discussions on workplace safety, offering organisations guidance on fostering respectful and secure work environments.
