Abstract: | The aim of this study is to investigate how autonomy and work related social support could buffer the negative consequences of perceived job insecurity on commitment, turnover intention and job satisfaction. A sample of 3812 respondents with a permanent contract gathered by the TNO work situation survey [TAS] in 2004 (N = 4589) is used to test the hypotheses. Results show that job insecurity has a significant relation with commitment, turnover intention and job satisfaction. When job insecurity increases, commitment and job satisfaction decline and turnover intention increases. Social support and autonomy show main effects on job insecurity, commitment, turnover intention and job satisfaction in a way that when social support and autonomy increase, commitment and job satisfaction increase and turnover intention declines. Using multiple hierarchical regression analyses the results show that social support moderated the relationship between job insecurity with commitment and with job satisfaction. Conform the Demand-Control-Support model, the decline in commitment and job satisfaction as a result of job insecurity is less when employees receive more work related social support. Autonomy moderates the relationship between job insecurity and commitment so that the decline in commitment as a result of job insecurity is less when employees experience more autonomy in their work |
