Abstract: | The thesis examines the pivotal role of digitalization in Human Resource Management (HRM) and the challenges it presents, focusing on the adoption of Human Resource Information Systems (HRIS) to enhance technology-enhanced High Performance Work Practices (HPWPs). It highlights the evolving nature of technological integration and the complexity it introduces into HRM. Through qualitative analysis, it explores the influence of value-fit and climate-fit among line managers on HRIS implementation. The research reveals that value-fit drives managers' engagement in HRIS implementation, while conflicts arise from value-misfit, particularly concerning ethical concerns like trustworthiness. Organizational climate also impacts implementation success, with stronger support fostering more active participation among managers. However, clashes between value-fit and climate-fit pose challenges even in supportive climates, emphasizing the need for a holistic approach. The study concludes by emphasizing the significance of addressing value-fit and climate-fit dynamics in HRIS implementation processes. It advocates for comprehensive strategies that consider individual values, technological features, and organizational climates to facilitate successful implementation and enhance competitiveness in the dynamic HRM landscape. |
