Abstract:Motive and goal of this study: The increasing aging of the population has negative consequences for the teaching profession. The amount of employed teachers is decreasing and the remaining teachers are confronted with more strain. It is therefore important to increase the performance of teachers to cope with this strain. Research has shown that work engagement plays an important role in increasing performance. The question therefore is how work engagement can be increased. In this research study the relationship between transformational leadership and work engagement of employees is studied. The study especially focuses on the roles of self-efficacy and the effectiveness of the department in this regard. Method: The study was conducted with 126 Dutch teachers of a comprehensive school. The participants were between 25 and 63 years old and were employed at three different establishments in the Netherlands. Of the participants, 52.9% were male, 47.1% were female. A cross-sectional study was conducted where participants were asked to fill in printed versions of questionnaires within five weeks of time. The data were analysed using hierarchical regression analysis. Results: The results of the analysis supported the proposed relationships between transformational leadership, self-efficacy, the effectiveness of the department and work engagement. The results showed a significant positive relationship between transformational leadership and work engagement. Furthermore it could be demonstrated that this relationship is moderated by the perceived effectiveness of the department and fully mediated by the self-efficacy of the employees. Discussion: The results illustrate that transformational leadership plays an important role for promoting work engagement in the context of education. In order to create more transformational leaders, it has to be explained to executive teachers how important transformational leadership is and what its advantages are for themselves and their subordinates. Furthermore, trainings have to be provided where teachers can learn to be transformational leaders. In order to promote work engagement, transformational leaders specifically have to address the self-efficacy of their employees. If the employees’ self-efficacy is increased, they also feel more engaged regarding their work as teachers. Furthermore, it is important that transformational leaders distinctly communicate the effectiveness of the department to their employees. If the employees perceive their department as effective, the positive relationship between transformational leadership and work engagement is increased.
